    摘要:

    目的 探讨护理管理者毒性领导行为对护士工作投入的影响,为护士工作投入水平提升管理提供参考。方法 便利选取宁夏回族自治区29所二级及以上公立医院1 310名临床护士,采用护理管理者毒性领导行为量表和工作投入量表进行调查。结果 临床护士工作投入总分(59.07±10.03)分,护理管理者毒性领导行为总分(70.32±16.61)分。分层回归分析结果显示,控制一般资料变量后,护理管理者毒性领导行为可独立解释临床护士工作投入总分32.2%的变异。结论 护理管理者毒性领导行为对临床护士工作投入可产生消极影响,护理管理者应采取有效措施减少有毒领导行为,促进护士工作投入水平的提高。

    Abstract:

    Objective To investigate the impact of toxic leadership behaviors of nurse managers on nurses′ work engagement, and to provide reference for enhancing nurses′ work engagement.Methods A convenience sample of 1,310 nurses were selected from 29 secondary and tertiary public hospitals in Ningxia Hui Autonomous Region and they were invited to complete the Utrecht Work Engagement Scale and the Toxic Leadership Behaviors of Nurse Managers Scale.Results The total score of nurses′ work engagement was (59.07±10.03), and the total score of toxic leadership behaviors of nurse managers was (70.32±16.61).Hierarchical regression analysis showed that toxic leadership behaviors of nurse managers affected nurses′ work engagement after controlling for demographic variables, which explained 32.2% of the total variance.Conclusion Toxic leadership behaviors of nurse managers ne-gatively affect nurses′ work engagement. Nurse managers should avoid toxic leadership behaviors to improve nurses′ work engagement.
