Abstract:Objective To explore the relationship between clinical nurses′ perceived organizational support, decent work perception and dedication, and to analyze the mediating role of decent work perception between perceived organizational support and dedication, so as to provide a theoretical basis for enhancing clinical nurses′ dedication. Methods A convenience sampling method was used to select 597 clinical nurses from 10 hospitals in Tianjin and Xi′an for the study.The general information questionnaire, the Perceived Organizational Support Scale (POS), the Decent Work Perception Scale (DWPS), and the Gallup Q12 Questionnaire (Gallup Workplace Audit, GWA) were used for survey. Results The clinical nurses scored (1.52±0.56) points in dedication, (2.97±0.92) points in perceived organizational support, and (2.74±0.69) points in decent work perception, respectively.Clinical nurses′ dedication total scores were positively correlated with perceived organizational support and decent work perception total scores (all P<0.05).Decent work perception played a partial mediating role between perceived organizational support and dedication, with a mediating effect of 41.03% (P<0.05). Conclusion Clinical nurses′ dedication, perceived organizational support and decent work perception are all slightly below medium level.It is suggested that nursing managers should pay attention to the influence of perceived organizational support and decent work perception on the degree of dedication, create a harmonious and cordial organizational atmosphere, and improve the degree of dedication of clinical nurses by improving perceived organizational support and decent work perception, so as to rally the nursing team and promote the development of nursing.
