    摘要:

    目的 探讨专科护士培训迁移的发展过程及影响因素,为科学管理和使用专科护士提供参考。方法选取11名专科护士、3名护理管理者和2名专科护士培训基地教师进行半结构式访谈,基于扎根理论范式整理、分析资料。结果总结形成2个主题:培训迁移的发展过程(主动学以致用-碰壁后自我反思-积极开拓创新);培训迁移的影响因素,包括个人特征(迁移动机、个人能力、自我效能感)、迁移环境(管理支持、组织氛围、工作条件)和培训系统因素。结论专科护士培训迁移是多阶段变化的过程,持续学习行为贯穿于整个过程始终,且培训迁移受多种因素影响。管理者应关注专科护士培训迁移的不同发展阶段,根据影响因素制定相应策略以促进培训迁移行为、提升培训迁移效果。

    Abstract:

    Objective To explore the development process and influencing factors of training transfer among specialized nurses, and to provide references for scientific management and utilization of specialized nurses.MethodsSemi structured interviews were conducted with 11 specialized nurses, 3 nursing managers, and 2 nurse mentors from the training base. The grounded theory procedure was employed to gather and analyze the data. ResultsTwo main themes emerged from the analysis: the development process of training transfer (active learning for application, self reflection after setbacks, and be pioneering and innovative) and the influencing factors of training transfer, including personal characteristics (motivation for training transfer, personal capabilities, and self efficacy), training transfer environment (manager support, organizational atmosphere, and working conditions), and training system. ConclusionThe training transfer of specialized nurses is a multi stage process, with continuous learning behavior throughout the entire process, and it is influenced by various factors. Managers should pay attention to the different stages of training transfer in specialized nurses and develop corresponding strategies based on the influencing factors to promote training transfer behaviors and the effectiveness.
