Abstract:Objective To explore the development process and influencing factors of training transfer among specialized nurses, and to provide references for scientific management and utilization of specialized nurses.MethodsSemi structured interviews were conducted with 11 specialized nurses, 3 nursing managers, and 2 nurse mentors from the training base. The grounded theory procedure was employed to gather and analyze the data. ResultsTwo main themes emerged from the analysis: the development process of training transfer (active learning for application, self reflection after setbacks, and be pioneering and innovative) and the influencing factors of training transfer, including personal characteristics (motivation for training transfer, personal capabilities, and self efficacy), training transfer environment (manager support, organizational atmosphere, and working conditions), and training system. ConclusionThe training transfer of specialized nurses is a multi stage process, with continuous learning behavior throughout the entire process, and it is influenced by various factors. Managers should pay attention to the different stages of training transfer in specialized nurses and develop corresponding strategies based on the influencing factors to promote training transfer behaviors and the effectiveness.
