    摘要:

    目的 调查湖北省三级医院临床护士组织职业生涯管理感知水平现状及影响因素,为提高护士组织职业生涯管理感知,稳定护士队伍提供参考。方法 采用方便抽样方法,选取湖北省三级医院1 423名临床护士,采用一般资料调查表、护士组织职业生涯管理量表、组织公平感量表和护士离职倾向量表进行问卷调查。结果 临床护士组织职业生涯管理感知得分为(49.81±8.29)分,组织公平感(77.04±15.85)分,护士离职倾向(14.01±4.17)分。组织公平感和离职倾向是护士组织职业生涯管理感知的主要影响因素(均P<0.01)。结论 医院和护理管理者应该不断完善医院管理制度, 采取有效的组织支持,做好护士的职业规划,引导护士进行职业生涯管理,提高护士的组织职业生涯管理感知水平。

    Abstract:

    Objective To explore the status quo and the influencing factors of perceived organizational career management among nurses at working in tertiary hospitals in Hubei province. Methods A total of 1 423 clinical nurses from 4 tertiary hospitals in Hubei province were selected by convenience sampling and investigated by using a general information questionnaire, the Organization Career Management Scale, the Organizational Justice Scale and the Turnover Intention Inventory. Results The total scores of organizational career management, organizational justice and turnover intention were (49.81±8.29)points,(77.04±15.85) points and (14.01±4.17) points respectively. Organizational justice and turnover intention were the influencing factors of organizational career management (P<0.01 for both). Conclusion Hospital and nursing managers should take measures to improve hospital management system, provide effective organizational support, help nurses do a good career planning job and guide nurses to carry out career management, so as to improve perceived organizational career management.
